    Hivi karibuni kumekuwa na mfululizo wa mabenki kuibiwa fedha na wafanyakazi wake. Mara chache matukio haya yamekuwa yanaripotia. Mabenki huyafanya taarifa hizi kuwa siri ili kutoondoa imani kwa wateja wake.

    Binafsi nimekuwa nikijiuliza nini kinamsukuma mfanyakazi kuliibia shirika lake. Baada ya kujipa muda wa kutosha na kufanya Utafiti Kidogo nimegundua sehemu kuu ya tatizo hili. Nitaitumia Benki ya standard Chartered kama case study.

    Benki ya Standard Chartered imekumbwa na udokozi mfululizo; kuanzia mwishoni wa 2008 na mwanzoni mwa mwaka huu. Katika kila udokozi pesa iliyoibiwa ni US$ isiyopungua elfu 30. Wizi huu umekuwa ukifanywa na wafanyakazi. Kama nilivyoeleza awali, lengo langu ni kujua kwa nini mfanyakazi aliibie shirika lake na akubali kupoteza ajira yake, heshima yake kwa kupelekwa mahakamani, kuonekana kwenye luninga, n.k. Katika study yangu nimebaini jambo moja kuu ambalo kwa sentensi moja linaitwa: MATUMIZI MABOVU YA RASILIMALI WATU (Poor Human Resource Management). Ukichunguza zaidi kuchimba mzizi huu utabaini mengi sana miongoni mwao ni:

    Wafanyakazi wamekata tamaa na ajira zao. Kikubwa ni kwamba hawakui kicheo wala ki-mshahara. Ikumbukwe kuwa kwa mfanyakazi wa kawaida wa Benki hakuna cha sitting wala travell allowance. Anaishi Kwa kutegema mshahara na mkopo tu!

    Benki imeajiri overqualified Human Resources kwa baadhi ya posts. Kwa mfano Ma-graduate ndiyo matellers. Hii kazi hata form six wanaifanya katika benki zingine tena kwa ufanisi na wanaridhika nayo. Graduate ana ndoto tofauti sana na msomi wa chini yake. Na katika kanuni za kusimamia rasilimali watu, motivations za aliye juu daima ni tofauti na za aliye chini kishule. Mfanyakazi asiporidhika na nafasi aliyonayo utendaji wake pia huwa dhaifu. Siri kubwa ni kwamba wakati wa kutangaza kazi, hutangazwa kama Bank Officers!

    Maslahi madogo kwa wafanyakazi. Tusione wana shine, kwa branch za hapa Dar nilizotemmbelea na wafanyakazi wakawa huru kusema, ni wachache wanapata zaidi ya laki 4 kwa mwezi Amini usiamini! NIMESIKITIKA kukuta wengine wanafanya kazi kama Wakunga; usiku na mchana. Na bado wananyimwa OVERTIME ALLOWANCE kisa supervisor anataka aonekane amesaidia Benki kupunguza ghalama. Hajali ufanisi wala afya za wafanyakazi.

    Utamaduni mgumu wa benki hii unaomsikiliza mteja kwa kila shitaka dhidi ya mfanyakazi na kufanyia maamuzi bila kumsikiliza mfanyakazi mlalamikiwa

    Tathmini ya mfanyakzi isiyotoa ranking sahihi. Mfano ma-supervisors wa benki hii wanadaiwa kutoa ranks vibaya kwa wafanyakazi waliochini yao kwa sababu zao binafsi na zisizo za kiutendaji. Na baadhi ya ranks (4 kwenda mpaka 1) zipo kinadharia. Mara chache sana zimeripotiwa kutolewa kwa Ma-Bank officers.

    Madhara ya matatizo hayo hapo juu:
    Wizi au sema udokozi katika Benki hii unachangiwa na wafanyakazi kutothaminiwa. Hali hii inasababisha wao kutoridhika na kazi waliyonayo na baadhi wanaona suluhu ni kuiba $ ambazo ni rahisi kuchukua nyingi kwa mkupuo. Binafsi siliungi mkono jambo hili na ndiyo maana najaribu kusoma chanzo cha mfanyakazi kukata tawi alilokalia.

    Matukio ya wizi yanapokuwa mfululizo katika benki, wateja hukosa imani na benki husika. Hata kama benki hulipa fidia kwa mteja lakini taswira yake kaika jamii hubadilika.

    Madhara mengine yanayoweza benki ni wimbi la kuacha kazi au kuhama kwa wafanyakazi wazoefu. Na hata kama ikiajiri wengine, bila kutafuta chanzo cha wizi na wafanyakazi kuhama na kutafuta ufumbuzi, mzimu huu utaendelea hata kwa wajao.

    Kama itakuwa inaajiri watu wapya kila mara na wanaondoka, Benki itapoteza pesa nyingi katika Human Recruitment and Training. Pia ufanisi utazorota zaidi maana waajiriwa wengi watakuwa wageni na utamaduni wa benki hii.

    Nini cha kufanya:
    Kwa HR-Manager mwenye macho ya kusoma, ubongo wa kutafakali kweli na isiyo kweli na kama amejaliwa sikio la kusikia atafanya hatua zinazostahili. Miongoni mwao ni kuwapanga wafanyakazi katika nafasi ambazo wamesomea na wanaweza kuzimudu vema. Hatua hii lazima iende sambamba na kuwabadilishia maslahi.

    Njia ya kuwatathmini wafanyakazi kwa kupitia Wasimamizi wao sio nzuri sana. Maana kama msimamizi ana shuki binafsi na mfanyakazi aliye chini yake, kwa nadra sana atamtendea haki. Ni vema kutumia njia nyingine. Kwa mfano: katika ufanisi unaweza kumpima mfanyakazi kwa kigezo cha Idadi ya slips alizoprocess kwa muhula, na katika umakini unaweza kuangalia rekodi ya DIFF alizopata mfanyakazi katika muhula.

    Ni kweli kabisa mimi nina experience na benki ya NBC , mtu wangu wa karibu kabisa alikuwa na zaidi ya millioni 30 katika account lakini mwaka jana wakati wa sherehe za nane nane ile long wekend alikuta ana balance ya shilingi laki moja na thelathini tuu. Kufuatilia akauta kuna withdrawals zimefanywa within three days za mamillion yake over counter withdrawals , NBC walichofanya ni kumrudishia the money baada ya muda mrefu kwa mivutano ya huku na kule , yeye akaincur loss ya kuweka lawyer ili at least asipoteze pesa zake .... mi sijui hiii nchi inenda wapi .... kila PAHALI WIZI MTUPU .... fedha zetu haziko salam hata benki ....

    SCB wana mtindo wa kuibia hata marehemu yani wakujua huyu mtu kafa wanafoji foji na kuiba pesa mpaka familia ifanye process zote waje kugundua ... ohoooooo......

    Mtoa mada uko vizuri na nilitegemea wengi wangetoa mchango juu ya hili ila ni kawaida yetu wabongo tunapenda kujadili vitu virahisi visivyo na mchango kwa jamii ila vitu kama hivi wana scroll tu

    Hili tatizo limekua sugu sana kwa haya mabenki ya kigeni na cha kushangaza sisi wenyew wabongo tunafanyiana roho mbaya sana,mimi nna uzoefu na moja ya benki yenye hizo mambo,,,,siku hizi tellers wakiznguana tu na BoTL or BOM ama BM Utasikia tutakutana kwenye PD,jamani katika maisha ya benki hakuna mfanya kazi mwenye stress za kutukuka kama Teller nami nikiwa mmoja wao,,,,,ni mtu anaefanya kazi ngumu kuliko staff yeyote na ni mtu mwenye mshahara mmbovu sana ni kama anategwa,anacheza na vumbi la pesa no maziwa allowance jamani kazi za benki zitamani tu ila ni changamoto sana,,,,,naichukia kazi ila ndo sina namna.

    Ume analyze vzr changamoto na namna ya kutatua tatzo.
    Mifumo yetu ya kulipana sijui ni nan aliiweka,kwenye taasisi anaefanya kazi ngumu na hatarishi kiafya ndo analipwa kidg kuliko wengine,hata kama kigezo ni Elimu lakn kundi la hawa watu ilibidi pia liangaliwe namna ya kuwasaidia hata kwa kuwapa posho za kuwapa moyo.

    Mkuu kwa hizi local banks kidogo pana unafuu ila haya mabenki ya watu weupe wao ni 100% profit oriented hawajali maslahi ya mfanyakazi hata punje.

    Ndo maana yake, ukiweka tu utakuta BANK STATEMENT inasema:
    VAT charges, monthly charges, withdrawal charge, transaction cost, ATM service charges etc.

    Lakini kibubu ni safe sana.
